Understanding and Supporting the Real Needs of Talent in Africa (2/4)

Why developing professionals’ skills is no longer an option

In many organizations, employees’ shortcomings are clearly identified… but rarely addressed.

Lack of initiative, difficulty making decisions, low-impact communication, developing leadership skills: these observations come up often in evaluations. But one reality stands out: talent does not progress through command. It progresses through support.

An Entourage study of over 2,000 professionals in Africa reveals that 76% of employees would be more likely to stay with their company if it invested in their development through individual coaching.

The message is clear: skills development has become a direct lever for retention.

  1. The trap organizations fall into: confusing identification with development

Identifying a gap is a first step. But believing that this is enough is a strategic mistake. In many companies, feedback becomes an end in itself: we inform employees of their areas for improvement… without giving them the concrete means to progress.

The result: employees know what is expected of them, but don’t know how to get there. And gradually, this creates frustration, a feeling of stagnation, and a loss of engagement. Talent does not progress because you tell them to progress. They progress because you help them do so.

  1. Why talent doesn’t grow despite feedback

Three obstacles regularly appear in the field:

  • Lack of concrete tools: Telling someone “be more impactful when speaking” is not enough. Without method, structure, or practice, the employee remains stuck.
  • Lack of personalized support: Each talent has their own barriers: confidence, demeanor, understanding of unwritten rules… Standardized support cannot address these individual realities.
  • Lack of practical application: Skills are not developed in theory. They are built through action, with real-time feedback.
  1. Skills development: a direct lever for performance

Investing in skills development is not an “HR extra.” It is a strategic lever. An employee who progresses takes more initiative, communicates better, and positively influences their environment. At the company level, this translates into smoother decision-making, more innovation, and strengthened collective performance.

Helping talent upgrade their skills is not just about helping them. It is about strengthening the entire organization.

  1. Moving from evaluation to support

The companies that will make the difference are those that go beyond observation. Concretely, this means:

  • supporting employees on their sticking points
  • offering targeted individual coaching
  • developing key skills (public speaking, leadership, decision-making, conflict management)
  • creating a clear and regular framework for progression

The challenge is simple: transform weaknesses into performance levers.
